Please Fill in the Middle of This Sentence

Hi, I am writing a paper on this play Glengarry Glen Ross for my Intro to Theater class. For those that don't know, GGR is, on its surface, a play about hyper-competitive real-estate sales. The prompt is to create an anti-GGR setting in which all the characters help each other and care for one another. I happen to be stuck on this one sentence, or, rather, only the middle part of it.

The sentence is as follows: "They created a great atmosphere in which teamwork—and not the/as opposed to the/instead of the/ …

—was the straw that stirred the drink."

Will someone help me with the middle part? What I'm trying to describe is the destructively competitive atmosphere of the play, to contrast it with the friendlier one now taking shape in my writing prompt.
